The study aims to determine how factors of psychological contract affect commitment to the organization of X and Y generation employees. The goals of the major paper are: 1) review and analyze academic research on differences between X and Y generations as well as look into the interrelation of factors of psychological contract and loyalty as regards different generations; 2) perform an empirical study on how the factors of psychological contract influence the emotional, continuous and normative commitment of X and Y generations; 3) offer practical recommendations to the management and relevant staff on the implementation of psychological contract conditions, influence the X and Y generation employees‘ commitment to the organization. The method applied was quantitative survey: 324 employees representing 20 organizations providing services in Lithuania filled out questionnaires on the internet. The conclusions drawn upon study of academic research and the survey data are as follows: the factors of psychological contract influence only the employees’ emotional commitment to the organization. The study also shows that emotional obligations of X generation are stronger as compared to those of Y generation. The factors of psychological contract either do not affect the continuous and normative commitment, or the influence is insignificant. The study proves only a slight difference between factors of psychological contract, influencing emotional commitment of X and Y generations. The factors are: - generation X: the type of work, career development, organizational policy and the obligations undertaken by the employee; - generation Y: the type of work, organizational policy, obligations undertaken by the employee and social atmosphere. The difference between factors influencing the psychological contract are related to X generation emotional commitment being influenced by career development, while Y generation is conditioned by social atmosphere. |
